Components of Cultural Competence as Predictors of Diversity Endorsement among Faculty: A Quantitative Study

The problem addressed in this study was the absence of a measure of cultural competence among faculty in online higher education institutions (HEIs), which could result in suboptimal endorsement of diversity initiatives. The use of the Cultural Competence Inventory -- Preservice Teachers (CCI)) and the Diversity Endorsement Measure (DEM) to determine whether associations existed, determine the strength and direction of the associations between cultural competence and diversity endorsement among faculty, and determine if cultural competence predicted faculty's endorsement of diversity in HEIs. The conceptual framework consisted of self-efficacy, openness to experience, implicit association, multiculturalism, and the need for belonging. The study site was an online university with over 2,563 faculty. The final sample size of N =111 faculty responded to a QualtricsXM ® survey of the combined instruments. Ordinal logistic regression analysis occurred in IBM SPSS. I failed to reject the null hypotheses for both research questions. The data indicated significant predictive associations between the predictor variables (cultural competence components) and diversity endorsement. Notably, 15% of participants had levels of emotional cultural competence, which predicted an 87% change in the outcome variable; 22% of participants had levels of behavioral cultural competence, which predicted a positive change in diversity endorsement; and 43% of participants, over a broad range of levels of cognitive cultural competence, showed a positive but incremental change in levels of diversity endorsement < 2.15%. This study contributes to higher education leadership practice by demonstrating the need for continued investment in training and development for faculty and supporting a healthy, diverse, and multicultural environment. Future research should include reusing the instruments, qualitative inquiry, and longitudinal studies to monitor institutional change.
