Combating the Transfer Problem in For-Profit Organizations by Improving the Use of Post-Learning Interventions
Katie L. Bruce
ProQuest LLC, Ed.D. Dissertation, Wilmington University (Delaware)
Transfer of training is a core issue for the human resource development (HRD) industry, for both researchers and practitioners. If corporate training knowledge transfer fails to happen, then employee performance does not improve thus adversely impacting organizational performance. The impact of post-learning interventions on increasing the transfer of knowledge has been studied extensively. This study examines the most researched interventions and their usage today. The purpose of this study is to examine literature on post-learning interventions and to develop and present a solution designed to improve learning transfer at Boeing. Participants were surveyed to learn about whether the interventions in the literature are currently being used, understand barriers to utilizing post-training interventions, and make recommendations for utilizing post-training interventions. While only half of the sample used one of the interventions from the literature, this study showed that of the interventions surveyed, the top three currently used by the participants were feedback seeking, goal setting, and supervisor support. New interventions were also discovered. Outcomes from this study may serve as a blueprint for how other researchers can expand on post-training intervention strategies. It may also serve as a guide for practitioners and organizations as they begin to implement interventions into their learning and development programs.
