Factors of the Special Education Administrators Position That Impact Attrition and Retention

This research is a qualitative, phenomenological study of the lived experiences of special education administrators within Intermediate Unit 08 in Pennsylvania. Through the reported lived experiences, the researcher developed motivation and hygiene themes from participant response that may impact retention and attrition within the field of special education administration. Participants of this research engaged in a virtual or phone interview with the researcher with the use of an interview protocol. From each interview a transcription was developed. Each transcription was coded through descriptive and in vivo coding procedures to develop a code book and corresponding themes. The findings of these themes were reported on as motivation of hygiene factors of the special education administrator position. Past special education administrators report motivating factors to the position in impacting a larger group of students and the expectation of completing special education processes and procedures. Other factors such as a feeling of preparedness for the position, accessibility to professional development, workload expectations, and chronic stressors may be factors as to why special education administrators may leave their roles. Factors such as compensation, the support of a mentor or mentorship program, and perceived support may have positive or negative impacts as reported by past special education administrators.
